Ive been there. I actually am there, still. After completing a 2-year MS, spending two years in a PhD program that was not right for me and starting over in another PhD program three years ago, I have had plenty of time to ask myself important questions about my education. Unfortunately, I did not realize I should have asked myself some of these questions at the beginning of my journey. As engineers, we are taught to break down problems and questions, make sure we are aware of all of our knowns and unknowns, gather all the necessary equations, and formulate a solution. Sometimes, we forget to apply that knowledge in other facets of our lives. An engineering education does not just prepare us for a job in engineering; it supplies us with problem solving skills that can help make our lives easier in the long run. Lets start with a series of questions you should ask yourself when considering a graduate education. What is your motivation for attending graduate school? What type of degree will benefit you the most? Just how far do you want to take your graduate education? How will you pay for graduate school? What is your learning style? What are you looking for in an advisor? Do the programs goals and your goals have anything in common? The answers to each of these questions will be different for each person, but it is important to find the answers that best fit your situation and/or long-term goals before starting down the graduate school road. What is your motivation for attending graduate school? For me, my motivation struck me when I was in my final year of undergraduate work; I wanted to become a college professor. I knew to achieve that goal I would have to obtain a PhD. My husband, a computer engineer, wanted to increase his business and management skills and chose to pursue an MBA. One of my college roommates wanted a specialized education in the aerospace field. Other friends were simply looking for a chance at a raise at work. Some people got their masters because their company paid for it. Others went straight into graduate school because they were not able to find a job at graduation. The first three reasons mentioned, in my opinion, are the most reasonable ones. In each my roommate, my husband and my case, we had very specific reasons for continuing our education. Getting a raise is a pretty specific reason, and if you do not have to pay for it and it will make you better at your job, more power to you. But I personally believe that graduate education is a time for you to pursue your passion. Undergraduate work is somewhat similar to high school in that you have to take some courses that you do not want to take to meet the schools requirements. If you dread the idea of taking even 25% of the classes you will have to take in graduate school, you are either not looking at the correct engineering program or you are not pursuing the correct field of education. A masters degree is meant to show that you have gone above and beyond to learn more about a certain field. A PhD is meant to show that you are an expert in your field of study. Those are both pursuits that requ ire some level of passion and interest beyond earning a diploma. Take some time to figure out what that piece of paper will truly mean to you before jumping into a graduate program head first. In a recent survey, an ASME member advises early career engineers, It is best to work 2 years at least in an entry level position in your field of choice in order to know what skills or training the industry needs before running off to a random graduate program. There is nothing more disappointing that finding than your education does not adequately apply to the work you are presently doing or will be doing the foreseeable future. What type of degree will benefit you the most? This question follows pretty closely with the previous question. For my career aspirations, pursuing an MBA would not have helped me. I also struggled to find my niche throughout my studies. I have a BS in Mechanical Engineering, an MS in Materials Engineering, and my current PhD pursuit is in a Biomedical Engineering program. I knew I wanted to teach, but I did not know which area of engineering excited me the most. It took me a couple years (basically the entirety of my masters degree) to realize that I was most interested in biomechanics, ergonomics and rehabilitation. Luckily, I have been able to apply some of my masters education to my PhD field, but I would not say I took the most direct route. I had an opportunity to have my masters degree paid for, and I took it, but had I taken the time to really think about what I wanted to do with my life I might have chosen differently. Make sure to take time to figure out your end goal. Just how far do you want to take your graduate education? This question is pretty important. If I had known what field I really wanted to pursue, I could have applied to a program and done my MS and PhD in the same place in the same area of study. Instead, I spent extra time going from one school to the next. I could have saved myself some time and hassle with a more directed approach. If you are not sure why you should be getting the next degree, you should probably wait until you have a solid answer to enroll. One way to determine your interest level talk with others (students and faculty) that are currently in the program you are considering to see what resonates most with your interest. How will you pay for graduate school? I have luckily never had to pay for graduate school out of my own pocket. With all of the opportunities for funding like graduate research assistantships, teaching assistantships, NSF, NIH and other national funding sources, funding from your company, and funding from individual professors, I encourage anyone considering graduate school to try and find some way to have your education paid for by someone else. The idea of having to take on additional student loans to spend a few more years in school and waiting even longer to have a real job was unimaginable for me. Keep in mind that you have other options than dipping into your own pocket. ASME also offers scholarships and grants. What is your learning style? What are you looking for in an advisor? These two questions go hand in hand. Are you the type of person who would like to take classes part time and do research the other part of the time? Would you rather finish your coursework as quickly as possible so you can devote your time and focus completely to your research? What many people do not realize is that your advisor will probably play a key role in how you complete your degree: how quickly you finish your coursework, how much work outside of your own research you are conducting, how much time (how many years/hours per week) he/she expects you to devote to said research, and how much of your time is yours versus your advisors. Judah Richardson, an ASME member suggests, Do not agree to any assistant position without meeting with your advisor and the people you will be working with first. Some advisors are going to be early in their careers and still looking to prove themselves, while others will be late in their career and maybe not as concerned with leading edge research . There is also a complete spectrum of types of advisors in between. Consider this: for the next two to six years (approximately) you will see this person and have to work with this person on a weekly and perhaps daily basis. That is a pretty big commitment to make if you do not really get along with that person or their style of work/research. Judah went on to say, If youre a research assistant, choose your advisor very carefully. They will have more power over your life than any other boss you will work for. I made the mistake of not really finding out what my advisors style was at my first PhD program, and after being there for a while, I realized that we did not mesh. Had I spent a little more time investigating the situation, I might have avoided spending two years in a program and research lab that was not right for me. Do the programs goals and your goals have anything in common? Program requirements can be pretty shifty things. Judah warns, Watch out for department requirements vs. overarching graduate school requirements at your university. Faculty can have very different impressions of what is required of a student than what is, in reality, required of a student. A program can also claim to offer opportunities for classes that in actuality are rarely taught (or in some cases have not been offered in many years). Knowing whether you will actually have the opportunity to take the classes you want in the amount of time you want is very powerful knowledge when making the decision about where to attend graduate school. And in conclusion Obviously, I do not consider myself an expert in making decisions about graduate school, unless making plenty of mistakes qualifies me as an expert. I do hope, however, that my experiences and observations may help ease the stress and burdens you might be encountering while making this life-changing decision. Also, the performance of a team can’t depend solely on a bunch of exceptional people - improving the collective performance, not individual ones, is a more effective way to go.The performance bias can limit your company’s potential. Dividing people into great and bad could be hurting, rather than improving, the overall performance. Let me explain how this bias manifests and how to overcome it.1. The halo effect - we see what we wantCategorizing employees helps assess the current situation. However, the problem is applying a black and white approach - to see people through a distorted and exaggerated lens. Top performers are perceived as superheroes and low performers as the villains.The halo effect happens when managers have a hugely positive view of a particular employee. They see them as more extraordinary than they actually are - they miss to acknowledge their areas of improvements.Low performers are also ‘punished’ by the halo effect - their managers will exaggerate their flaws. As human beings, we all have a natural tendency to confirm our pre-conceived beliefs. This confirmation bias clouds our perception of people and events.Our beliefs encourage us to take sides, rather than to ‘see’ other possibilities.The halo effect damages objectivity when assessing people - i t affects management and peer-to-peer evaluations alike.What to do about itHave the team assess all the members rather than just the manager. Having different perspectives can factor out the bias.Approach performance with a more realistic approach. Avoid idealizing top performers or being too critic with low performers. Understand what’s hindering performance - focus on the action rather than on the current status.2. Stigmatizing â€" labels put people in a boxOur behaviors are dynamic, not static - even top-performing employees can get stuck from time to time too. However, labeling people as ‘top performers’ and ‘low performers’ creates the impression that employees belong to one group or the other. We are encouraging people to behave according to the label we assign them.Labels don’t just limit employees, but managers’ perceptions too.Labeling people forces everyone to focus on the present reality rather than on the potential. Neuroscience shows that the words we us e to describe others shape their self-image. That’s the problem with labeling: they limit people’s development by putting them in a box - they become the label.What to do about itShift from a static to a dynamic approach - instead of labeling people, focus on what conditions can be modified to unleash people’s potential. Google and many other companies found that, by rotating ‘low performers’ into a different team, they drastically improved their behaviors and contributions.Similarly, are you providing a safe space where people can bring their best selves to work? Many times, what managers see as low performers are people who are merely silencing their best ideas because they are afraid of being punished. Comparison â€" the danger of applying external standardsRankings are good for competitive sports, not for encouraging teamwork. By forcing people to compare to others, rather than promoting development, we are hindering it.Comparing to others is an unhealthy practice - there’s always going to be people who are either better or worse than ourselves.Focusing on the gap is deceiving - we will get either frustrated or too comfortable. Enron had a practice of grading their employees annually and firing the bottom 15 percent regardless of their absolute performance. If you were weak, compared to others, you got yanked (‘rank and yank’ was how employees referred to this practice).The ‘everyone against everyone’ practice didn’t work for Enron. The pressure to defeat internal competition forced a ‘whatever it takes’ mentality - their executives decided to hide losses through accounting tricks. We all know how that story ended.What to do about itInternal competition is healthy; to turn your team into competitors is not. Find a balance between being competitive and creating a ‘winning at any cost’ culture.Move beyond the usual carrots and stick reward approach - internal motivation is more effective.As Daniel Pink explains, the motivation 3.0 approach is about autonomy, purpose, and mastery. Every person wants to be part of a mission bigger than themselves, to get better at what they do, and to have control over how they do their work.Telling people how to do things doesn’t work - coach them to find their own solution. Comparisons make people focus on others rather than on what they must improve. Employees that behave autonomously become more accountable.4. Mental inertia - the tricks our memory playsThe ability to recall an employee’s performance throughout the year is almost impossible. Most managers suffer from mental inertia - they remember the most recent events (especially if they are negative).We are in clined to use our recent experience as the baseline for what will happen in the future.The recency bias can affect our objectivity - we make wrong financial or personal decisions. Though this bias can work fine most of the times; it can be deceiving when dealing with people. Human beings can behave in ways that we usually wouldn’t expect.Studies show that high-performers are more likely to quit in times when things get tough - those who are used to winning all the time or have very high expectations, usually fail to overcome adversity.The recency bias - focusing on recent or tiny negative incidents - creates the perception that employees are being micromanaged - they feel their bosses can’t let go of details instead of focusing on the bigger picture.What to do about itMany companies such as Netflix believe that honest and straightforward conversations on a regular basis create better results than rating everyone on a five-point scale.Turn on-going feedback into a habit. Enc ourage your team to identify and solve their tensions on the go - it’s easier to fix problems at an early stage than when they’ve already become toxic. Also, performance improvement is critical to address it just once a year. That’s why many companies are replacing annual performance reviews with ongoing feedback, as I wrote here.5. Feeding envy - dividing the teamIdealizing top performers doesn’t encourage others to improve their game. On the contrary, it positions them as threatening.When we fall short, envy clouds our behaviors - we focus on undermining others rather than on raising our own bar.Decades of research show that, when we size ourselves relative to others who are better than us, we experience discomfort and fear. Envy, a resentment toward others because of their possessions or success, divides teams.University of Minnesota studies suggest something even more frightening: peers lash out star employees strategically - only when it is not in their best interes t to support them.What to do about itAddressing individual performance is important, but avoid encouraging people to compare against each other. Reward collective behaviors and focus on improving overall performance.Shift the attention from sizing oneself relative to others: how can everyone contribute to making the team better?Match high performers with low performers - having an accountability partner within the team is more effective than being told by one’s manager what needs to be addressed. The accountability partnership invites people to commit to own their path towards constant improvement, as I explain here.Help people recognize the benefits of collaborating with high performers rather than seeing them as enemies.- - - Organizations must focus on collective performance - instead of dividing the team, coach them to raise their bar as one.Self-awareness is a powerful tool for team building - it’s about having an accurate view of one’s skills, abilities, and shortco mings. Team awareness is practicing it at a collective level. If, after you outline a strategy, it proves impossible to get it all done, having a plan helps you definitively demonstrate the issues and acts as a starting point for a discussion on how to pivot and adjust.Get helpAnother tactic of the successfully organized is to ask others for help. Initially, it may seem counter to the image of “having it all together” to ask for assistance, but it’s critical to a job well done. Ask for help in prioritizing, in planning and in doing the work. The key is in how you ask for help â€" presenting your situation with research, ideas and a proposed plan in hand is a lot different than dumping a tangled mess on someone else. Get help with the fine tuning, not all the heavy lifting and always show up with ideas instead of just problems.Action step:  Let go of some of those easier tasks. If you were always the “go-to” person for a specifi c job, for example, it can be hard to pass that on to someone else. If you’ve mastered the task, however, and turned it into scripted, predictable work, take a deep breath and move on to a more critical task that need your consideration. Someone newer on your team may actually be eager for the opportunity to help.CommunicateFinally, whatever else you do, one of the best ways to appear organized is to proactively communicate. How are you progressing? What milestones have you met? What tasks are lagging behind? Are you going to meet a deadline? Clearly and respectfully answer these questions to leadership before they are ever asked. Let them know what’s going on, when you’re running ahead or behind schedule, and when you need input. Even if you don’t have the news they’re hoping for, proactively and consistently communicating is your best bet - it makes you look organized and on the ball, no matter what the circumstances.Action step:  Follow a consistent communication sched ule, such as giving an update email at end of day or week on high-priority items, projects or multi-person tasks. Put a reminder in your calendar or phone for yourself and give a quick synopsis; people will come to know when to expect an update and will respect your consistent and organized communication.Being organized doesn’t guarantee you can do it all, but it can help you set clear expectations about what is possible. Use these tips to get into some consistent habits and many of the other behaviors of the successfully organized will fall into place. Think about how you want to keep better track of your tasks, and how you want to keep those around you informed. The workshop is part of a planned series of nuclear workshops that the Society will schedule in Latin America, including events in Mexico, Brazil and Argentina. The workshop, titled ASME Workshop: Nuclear Energy, Quality and Conformity Assessment, will be held Nov. 29 and 30 in San Martin, Buenos Aires, Argentina. With a program that was designed to provide attendees with the knowledge they will need for career advancement and the tools they can apply on the job right away, the workshop is intended for nuclear industry executives; engineers; attorneys with nuclear industry-related court cases; technicians and specialists (non-destructive testing, repairs, etc.); regulators; inspectors; pressure vessel designers; and fabricators and welders. This ASME nuclear energy workshop is different from typical nuclear conferences since it is strictly technical in nature - without keynotes, plenaries or an exhibition floor. Attendees should be prepared to discuss their specific concerns and questions with top-level nuclear experts with a wealth of experience in the areas of design, risk, maintenance, conformity assessment, licensing and life extension of nuclear power plants, legislation, quality control, printing ASME, repairs, and more. I found out I could not process it [gluten] back in college, about 14 years ago, and I had stomach aches, she says. I never had issues before and found out I had food intolerances, gluten among them. I found people were getting more aware of how food was affecting them and I wanted to be a part of giving people better information for what they were putting in their body. She believes going to MIT for business school helped put her in touch with engineering that could help. Multiple important members of the company went to MIT for engineering and we agreed that we wanted a product that took less than five minutes to get an answer, and then even faster. To keep pushing, she says. You vary different textures and types of food, not measuring the type of food in the system. It was about how do we normalize it and could we accurately say there was or wasnt gluten at a certain threshold. The chemistry-based sensor developed involves an antibody-based assay that breaks down the food that the user puts into a capsule. It breaks down the food and extracts the proteins for a complex food matrix, Yates says. The disposable unit has a test strip that is coated with antibodies and the chemistry is ultimately triggered. The strip dissolves and the sensor finds if certain proteins are on the strip. Gluten will bond to it to make the color change and get picked up by a reader. There are other gluten testing products that use spectroscopy involving a laser, Yates says, and look at the molecular component of what youre scanning, but she doesnt feel that route gets the same level of detection. Image: nimasensor.com Dr. Jingquing Zhang, a scientist for Nima, explained in a 2015 presentation on the Nimasensor YouTube channel that if there isnt a signal on the sensor then the food item has no more than 20 parts per million, the maximum amount the FDA allows in order for the item to be called gluten free. Zhang, who has a Ph.D. in chemical engineering from MIT, further mentioned that the sensor had been tested on items such as tacos, omelets, and noodles but not fermented drinks such as wine. The sensor works with a lithium-ion battery and is a USB-charged device. Each test costs $3.99 and takes between two and three minutes and the sensor could be purchased for $199 at the time of the interview with Yates. It is slated to retail at $249 when it comes out in the fall. Once a food server herself, Yates believes the product can provide peace of mind not only for those expecting their food but for the restaurant that wants the customer to have a good experience and not end up sick. She also says the goal is to expand to allergens such as peanuts and milk, with those sensors being developed for 2017.
